When the Kronos Quartet signed its first contract with Nonesuch Records, the label identified both the first violinist, the groups founder, and the cellist, who was extraordinarily talented, young, and beautiful, as key persons. Some years later, the cellist left the group for health reasons. But the label not only didnt cancel the contract, they renewed it. Why? Because the group was critically acclaimed, commercially successful and found other excellent cellists to replace the departed original member. The Label Isnt out to Get You Sometimes musicians get a little paranoid about their record company and they assume that the company is somehow out to get them. But record company execs arent inherently evil, at least not most of them. Theyre simply trying to manage their companies profitably. If theres some way that the impact of the departure of a key person can be lessened, most labels will go along with the group and, as with the Kronos Quartet when they lost their original cellist, wont enforce the clause.   Taking the Sting out of the Key Person Clause When one or two members of a group are designated as key persons in the recording contract, it can provoke not only fear of the label but also resentment by other band members. Why arent they key persons, too? In some instances, groups have solved this problem by asking the record company to include all group members as key persons in the contract. While this may not seem like a good idea now the label has cause to drop the group if anyone leaves it may be a viable solution. Just because it has a contractual right, the labels not going to drop the group if someone they dont consider essential leaves, and it solves the ego-problem. Youre all key members!

If you’re constantly pushing yourself higher, higher, the law of averages, not to mention the Myth of Icarus, predicts that you will at some point fall. And when you do I want you to know this, remember this: There is no such thing as failure. Failure is just life trying to move us in another direction. There are lots of sayings about falling down, brushing yourself off, and trying again. You heard them throughout youth sports, and you’ll hear them throughout your life. But there are two things about Oprah’s advice that are especially worth noting- failure can happen at any time, and to anyone. The first point is important because if you’ve only read stories about people who kick off their careers with screw-ups, you may be concerned if you fail as a mid-level or senior professional. But setbacks- as well as learning and recovering from them- can happen at any time. Second, I love her emphasis on super achievers. If you mess up, it’s easy to think that if you were only smarter, more productive, or more visionary it wouldn’t have happened. But- take it from Oprah- messing up big time happens even to those you’d least expect. So, don’t be too hard on yourself, and instead start looking for ways to redirect your energy. Be True to Yourself In his famous commencement address at Stanford, Steve Jobs advised students to listen to themselves: Your time is limited, so don’t waste it living someone else’s life. And most important, have the courage to follow your heart and intuition. They somehow already know what you truly want to become. A lot of people will have opinions about your career- and not just at your graduation party. Yes, your parents and friends and mentors have well-intentioned (and sometimes super valuable) advice to impart. But in the end, it’s your career. Maybe no one understands why you’d want to leave your steady job or how you could even consider quitting without a back-up plan. If you’re reeling from a difficult conversation, remember, Steve Jobs thinks you should do what you think is best. When your social media feed fills with the latest graduation speeches next month, don’t just scroll past them or forward them to your old intern. Have you been constantly going over the top for your co-workers and managers? You feel you are deserving of a raise or promotion, but it’s not review time - so does that mean you have to wait for your annual review before you can get a promotion? Most companies typically give employees raises and promotions during their review season, but we’ve been wondering: Is it possible to secure a promotion ahead of review time? For employees who are looking to get to that next level in their career, we spoke with Career Coach Angela Copeland of Copeland Coaching to hear her advice on how employees can ensure they get a promotion before  it’s review time! Copeland says it’s often easiest to secure a promotion during review season, but doesn’t think it’s impossible to secure one in advance. How do you do that? Think about your goals at the company and what you can do to prepare yourself for the next step. If you want to be a manager, consider how that role is different than your current one and what skills or experiences your boss would want to see you have. The more you take on new projects or responsibilities, the more likely you are to grow and gain new, valuable skills to prepare you for a bigger role. If your boss sees you taking on new challenges and asking for more work to do or constantly helping your co-workers, it helps keep you at the front of their mind when they start thinking about review season. If you are seeking a promotion, Copeland says you need to pay attention to your expectations so you don’t get your hopes up about a raise or promotion . While it is possible to secure one ahead of time, Copeland points out that you should not raise your expectations ahead of time because you might not know what makes the most sense for the company financially. “I hear from many employees who feel that their employer should pay them more for their existing work because they feel undervalued for their great work,” says Copeland. “Even in the situations where this may be true, this is a tough case to make. It’s very rare that any employer is motivated to pay an existing employee more and give them a better title to do the same job and the same work they already do today.” While it’s fine to plan ahead and start setting yourself up to get promoted, you don’t want to set your expectations so high, only to find out the company is not able to promote you right now because of their financials. How exactly can you secure your promotion ahead of time? When considering whom to promote, your manager is going to look for the employees who have potential for future success, or seem interested in growing their personal career at the company. First things first: make sure you boss knows your goals and how you envision your career path at the company. “If your manager doesn’t know your ultimate goal of rising up the corporate ladder and you do great work at your current job, you may be overlooked,” notes Copeland. “It’s important to communicate with your manager about your long term goals, so they can be your advocate.” Moreover, keep in mind that the job market is competitive - and so are your co-workers! If you want to secure a promotion, you’ve got to be on top of things.  While there’s no guarantee, the best course of action is to be an all-star, team player that stands out among your co-workers. “A-players are employees that align their work to their company’s core goals. Very often, these goals are connected to very basic targets such as generating incremental revenue,” advises Copeland. “Managers want to promote employees who are generating more for the company than what is expected. They want to promote employees who are proactively taking on increased and different responsibilities. They want to promote employees they want to keep.” Lastly, Copeland points out that, when it comes time for your performance review , take the time to do more than the minimum required and take a proactive approach to the review process. Rather than waiting for your boss to tell you how you did and whether or not you are getting promoted, be more proactive! “In many companies, you have an opportunity to give yourself a self-evaluation first. Take it! And, on top of reviewing yourself inside the company review system, try putting together a presentation about why you think you did great,” suggests Copeland. “Many review systems limit you to text, but a presentation allows you to include photos, graphs, and charts. You would put this much time into any other project you’re working on. Why wouldn’t you put extra time into your own career progression? It impacts your future roles and how much you make!” If you’re looking to secure a promotion ahead of review time, focus on aligning your goals with the main goals of the company and be proactive about communicating with your boss, both about your goals and your performance. By doing so, you’ll stand out as the employee everyone wants to keep around and have on his or her team. If you can keep that on their minds, you’ll likely earn a promotion come review time!

But we’re constantly told how important it is to exercise, and a new study only reinforces that fact.Published in the journal Neurology, the study measured how people with cognitive impairments reacted to an aerobic exercise routine or diet over a six-month period. Starting out, all of the participants had thinking skills akin to those of someone in their 90s, according to Time. They were randomly assigned to groups who took up exercise, ate in line with the DASH diet, did both, or did neither (the control group was put into “health education”).Over six months, those who both exercised and ate healthily showed the largest positive change; their thinking skills improved by nine years. Those who exercised alone also benefited, though not as remarkably.“This is not necessarily a cure, but there is currently no pharmaceutical intervention for preventing dementia,” James Blumenthal, the study’s auth or, told Time. “So a starting point of improving lifestyle with exercise and perhaps diet in this group of people can have important implications down the road for their overall wellbeing.”Though promising, these results should not come as a huge surprise. Research has long suggested that exercise can improve our creativity and health. Heres how to get it right. Set your Hiring Strategy The first step in the process: align your talent-pipeline strategy with your overall business strategy. This will identify your real hiring needs. For example, does your company expect an increased hiring demand and theability to respond quickly? Does it plan to acquire other companies? What roles will be key in those scenarios? Stough works with EYs leaders to better understand the external marketplace and internal challenges. Business needs are changing, and its critical that we are aligned with the business to anticipate those changes, she says. So much of recruiting, particularly entry-level hiring, is done one to two years in advance, so its important to understand the direction the business is moving in. Assess Hiring Needs Once youve identified your companys direction and how your talent pipeline will support it, its time to determine where your talent pool is now and where it needs to be. Start by identifying key talent in the organization who can take on a larger role. Thenactively develop them for the future, says Melanie Lundberg, assistant vice president of talent management and corporate communications at Combined Insurance, a Chubb company, based in Glenview, Illinois. Assess these high-potential candidates carefully, experts say. Its a determination of all capabilities, says Brannigan Thompson, senior vice president for talent, organization and leadership development at Voya Financial, based in New York City. Its not just the skills but also the behavioral component as well. Its both what theyll do and how theyll do it. High-quality tech-based assessment tools can provide objective, data-driven reports of employees current competencies and potential for growth, she says. Develop your Workforce Your strongest asset when developing a talent pipeline is your current employees. After all, they are a proven fit and understand your business. You also know the skills they need to take on new responsibilities. Now is the time to coach them through some growth. Companies with a strong company culture that promotes feedback will find this easier to do, experts say. People tend to be afraid of hearing about themselves, especially about their shortcomings, Thompson says. To address this challenge, Voya relies on objective assessment data to help employees understand where their development points are, and fosters a culture of feedback. It also allows employees to learn from failure. We make it clear that its OK to make mistakes as long as youre learning from them, correcting them and then forgetting them, he says. While Looking Externally to Fill Gaps There will be roles that your internal employees arent ready to take on or that they may not be interested in. In those cases youll need to hire from outside. Its important to find both the skills and cultural fit so your new hires can hit the ground running, Thompson says. The best way to attract qualified talent is to create a compelling, authentic and distinctive employer brand, says Kevin Keohane, director of brand and talent strategy at PartnersCreative, an advertising agency in Missoula, Montana. Keohane suggests using social media recruiting to establish a presence in specialized interest spaces (such as online tech discussion boards.) Another option is to develop a recruiting relationship with academic institutions. When youre getting it right, you are attracting smaller numbers of perfectly qualified candidates and developing your own people so they are growing with the business, Keohane says. Leverage Current Employees A brandful workforce is essential to build up your talent pipeline, Stough says. Employees can provide real-life information about what its like to work at your company; their friends and former colleagues are also likely to be a good fit. Make it clear to employees that you welcome their efforts to be brand ambassadors. Encourage them to share behind-the-scenes social media posts about what its like to work at your company. In addition, referral programs that reward employees for tapping their networks for potential hires can spark interest. Keep an Eye on the Future Remind hiring managers and department leaders about the importance of taking the long view when assessing talent. Encourage them to think months and years in advance when hiring and developing employees. And be sure to keep them up to date on how your business strategy may impact hiring. At Voya, managers are accountable for talent pipelines Thompson says. Theyre required to have a succession plan in place to continually identify who will fill key roles and what they need to get there. We spend a tremendous amount of time internally developing leadership and criteria, as well as the courses and paths that employees can take to learn more, he says. TerminologyWhat is life-sustaining treatment?Life-sustaining treatment is treatment which replaces, or supports, a bodily function which is not operating properly or failing. Where someone has a treatable condition, life sustaining treatments can be used temporarily until the body can resume its normal function again.
